Elements Of Leadership Styles II Example Elements Of Leadership Styles II ââ¬â Coursework Example ELEMENTS OF LEADERSHIP STYLES II Two major leadership styles have become areas of focus for the past weeks and these are servant leadership and situational leadership. The study has somewhat had servant leadership as the experimental leadership style with which the situation leadership style was compared to. Under the servant leadership style, it was realized that servant leaders would generally have well structured prices, values and beliefs with which they offer service to their subordinates (Hussey and Hussey, 2007). Invariably, servant leaders see themselves as chief servants and as part of the work force (Gray-Toft and Anderson, 2008). To this end, they seek the interest of the larger group and incorporate themselves into the task of achieving the goals of the group. On the other hand, situation leaders encompass themselves with four (4) major routes to achieving organizational or group goals. These routes are telling, selling, participating and delegating (Saunders et al, 2003) . To this end, it can be seen that whereas servant leaders always stick to a particular principle and value, situational leaders change with changing times (Johnson, 2012). With the selected organization as a case study; and with comparison with the two styles of leadership, it would be said that the best leadership style that would fit the immediate needs of the organization is the servant leadership style. The reason behind this choice is that the organization seems to be experiencing some organizational challenges that has emanated from how leadership has been conducted over the years. Over the years, there are some employees who feel that leaders have been over authoritative and have been selective with the choices. When servant leadership is thus employed, employees are going to see their leaders as part of them and they are going to have a better appreciation of their leaders and the way and manner in which they carry their leadership (Johnson, 2012). Once you have your target score, compare your score with this target score. How likely are you to improve your score to this level? Here's a set of very general guidelines from my personal experience with thousands of students (we'll be using the 1600 scale of the new SAT): SAT Score ACT Score What do I need to do to get this improvement? Difficulty +0-50 +0-1 Some prep before the test. You might achieve this score improvement just by retaking the test if you did especially poorly last time. Not too hard, especially if you've taken the test just once +50-160 +1-4 Serious prep on a dedicated schedule. You'll need a smart system to figure out where your weaknesses lie and how to improve them. You won't be able to achieve this just through sheer effort. Possible with hard work and smart studying +160-260 +4-7 Very serious prep. You have some major gaps to fill before you start mastering the test. You will benefit from a personal tutor who can spot your weaknesses and teach you strategies. Possible with serious dedication, time, and a great study plan +260-400 +7-10 Dedicated prep for an extended period of time. You will most likely need an excellent 1-on-1 tutor who can teach you the fundamentals and make sure you stay committed. Difficult, but possible for the very motivated. 400+ 10+ Nearly re-education. You have major content gaps from school and need to be taught fundamental content. You'll need hundreds of hours of work. Very difficult. Re-evaluate your target colleges if possible. (if you're using the 2400 scale of the Old SAT, then just multiply each of the range values by 1.5) These are general guidelines and depend heavily on your exact situation. As we'll soon explain, the more you've prepped and the more tests you've taken up to this point, the harder it is to improve your score from here on. If you've taken the test 5 times and prepped hard, improving your test score on the 6th test by 100 points will be difficult. You'll need a completely different approach from you've already tried to make any improvements from this point forward. If you've taken the test several times by this point, you might be worried that colleges will look down on your many test entries. This is a common myth that we're going to bust right now. Myth: Colleges Care How Many Times You've Taken the SAT/ACT. Not true! You might have heard the idea that when colleges see your SAT/ACT scores, they take into account how many tests you've taken. If you've taken 10 tests, they'll wonder what's wrong with you, especially if you don't improve from test to test. The reason this myth exists is that this used to be true. Back in the old days (before 2009), if you took the SAT and applied to college, the College Board always required you to send ALL your scores to every college. If you took the test too many times and didn't improve, the school might potentially look down on this. This system has totally changed.The SAT now uses a system called Score Choice. For the majority of schools, you can choose which test dates you want to report to the school. They'll either take your highest test score in a single setting, or your highest section score from all the tests you send (creating your Superscore). See for yourself: the College Board has a list of over 1,500 colleges and their Score Choice participation. The majority of schools participate in Score Choice, where you can choose which test scores you send. Those that don't are marked by "All Scores" - they require you to send all your scores from the College Board. Notable "All Scores" institutions are the CUNY system and University of California. But even for these "All Scores" institutions, they won't care all that much about your other test scores. All they want to see is your highest test score, because that's all that actually matters to them. Take it straight from the University of California itself, which requires All Scores sent: "For the SAT Reasoning Test, we will focus on the highest total score from a single test date." What about the ACT? The ACT has never required you to submit all your test scores. In fact, you must pay a separate fee for each test score you send to every college, which can end up costing quite a lot. Because the schools will never see any ACT score you don't send them, you're free to send them just your highest score. There are a few schools that require all ACT scores sent, but they're in the far minority. So how many times can you take the SAT or ACT? As many times as you want.What actually matters at the end of the day is your highest score. By now, you should have your SAT target score or ACT target score firmly in mind, and you know you want to improve to that point. Whether you can reachit depends on a few main factors. #1: Did you underperform on the official test, and you know you could have done better? A fluke test happens to the best of us. You might not have been feeling well that day. You might have gotten distracted during a reading passage that was especially difficult. You might have had a family situation that stressed you out the morning of the test. If your official test score is 100 SAT points or 2 ACT points lower than your consistent practice test score, RETAKEthe test. There's a lot of variation from test to test, and chances are very good that if you take the test again, you'll get a better score the second time. I've seen students swing as much as 500 points upward between two tests a month apart, simply because they had a terrible day the first time and knocked the second test out of the park. 2) How many times have you taken the SAT or ACT before? Here are some simple guidelines. Only taken the test once: DEFINITELYtake it again. Both the College Board and the ACTpublish results that show that most students (over 50%) who take the test a second time improve their score. Furthermore, the lower your starting score is, the more likely your second test is to improve. You should try to prep as well as you can, but even if you just take the test, odds are that you'll improve your score. Taken the test twice: Lean towards taking it again. If you prep, you'll have a much better chance at improving your score. Furthermore, because most schools take a Superscore, the chances that you'll improve your Superscore are very good. Taken the test 3 or more times:That depends onthis next question: 3) How much have you already studied, and how did you prep? The less you've prepped before, the more likely you can improve your score. The matrix structure divides the organizationââ¬â¢s resources by both function and product, and has double management by appointing a project manager to supervise project processes and a functional manager hence balancing organizational procedures. Nanotech can implement this structure and have one of its managers primarily responsible for launching its products into the Chinese market while another one provides technical knowledge like the market potential for their products. The functional manager can delegate responsibilities to the junior mangers who report to him. The forei gn operation can be performed by effectively and efficiently defining the supply chain which is overseen by a project and functional manager after the implementation of the matrix structure in the Nanotech organization. A supply chain is effective when its resources and capabilities are fully explored. These resources can be divided into internal and external capabilities of the firm. Internal capabilities include procurement, logistics and manufacturing, supply chain planning and customer service management. Material flow, information flow and interpersonal relationships form the external capabilities. All these resources need to be valuable and sustainable to the organization.3 The factor of transportation of these products from Nanotech headquarters in the US to the new base in China is an internal process that will depend on the logistics and manufacturing capability of the firm. HR Practices At Shell Pakistan Limited Pakistans first oil field was discovered in the late 1952 in Baluchistan near a giant Sui gas field. It covers 122.67 square kilometers (47.36 sq mi). Pakistan Petroleum and Pakistan Oilfields explored and began drilling from Toot area is one of the oldest oil producing regions in Pakistan with the first oil well was drilled in 1964 when President Ayub Khan encourages a mineral development policy. The commercial production started in 1967. There are about 60 million barrels of oil in place with 12%-15% of which is recoverable. At its peak during 1986, the field was producing approximately 2,400 barrel of oil per day. Oil production was entirely confined to the Potwar Plateau till 1981, when Union Texas Pakistan discovered its first oil-field in Lower Sindh. By 1998-1999, the Lower Sindh gas-fields were producing more oil than the Potwar Plateau. Since then, new deposits have also been found here. In 2005, the Vancouver-based International Sovereign Energy signed a memorandum of understanding with the Oil and Gas Development Company Limited, Pakistans national oil company, to develop the Toot field.Ã Pakistan has not experienced many new oil fields coming online. As a result, oil production has remained fairly flat, at around 60,000 barrels per day (bbl/d). Due to Pakistans modest oil production, the country is dependent on oil imports to satisfy domestic oil demand. As of November 2006, Pakistan had consumed approximately 350 thousand barrels of oil and various petroleum products, of which, more than 80 percent was imported. The majority of oil imports come from the Middle East, with Saudi Arabia as the lead importer. In Pakistan transport sector in the biggest user of the petroleum products use 48%, energy sector uses about 36%, and industrial sector which has a share of 12 % while remaining 4% is shared by the residential sector. In 1928 when Royal Dutch Shell plc and the Burmah Oil Company Limited (was a leading British oil business) in India were merged and Burmah Shell Oil Storage Distribution Company of India was born. After the independence of Pakistan in 1947, the name was changed to the Burmah Shell Oil Distribution Company of Pakistan. In 1970, when 51% of the shareholding was transferred to Pakistani investors, the name of changed to Pakistan Burmah Shell (PBS) Limited. The Shell and the Burmah Groups, retained the remaining 49% in equal proportions. In February of 1993, as economic liberalization began to take root and the Burmah divested from PBS, Shell Petroleum stepped into raise its stake to 51%. The years 2001-2 have seen the Shell Petroleum Company successively increasing its share, with the Group now having a 76% stake in Shell Pakistan Ltd (SPL) an expression of confidence The second largest oil company in the country, Shell Pakistan has successfully positioned itself as the preferred oil and Gas Company in Pakistan, leading the field in its commitment to customer service, quality of products, safety and environmental protection. Currently shell has been operating for over more than 90 countries and territories and has been providing its products and services. Shell Pakistan is divided into 8 functional areas i.e. Retail, Lubricants, Aviation, Operations, Finance, Corporate, Human Resource and Commercial Fuels. It has played a leading role in energy demand of Pakistan. It represented in all aspects of the upstream and downstream oil business in Pakistan, in exploration both onshore and offshore, in refining, as well as a 26% share holding in the white oil pipeline( an oil pipeline from Port Qasim to the Pak-Arab Refinery (PARCO) at Mehmood Kot, Multan District, Punjab,). As Shell has a rich legacy and long association with Pakistan, it operates over 800 retail stations, it has the leading market share among foreign petroleum retail businesses in Pakistan. HR BUSINESS STRUCTURE OF SHELL A business needs people to achieve its goals. In every organization the business activities are performed by different people working in different departments like marketing, finance, IT, and others, but HR is the one whose functions are not only associated with performing its own department activities but also to look over the activities of other departments. In two words, it is charged with the overall responsibility for deciding upon and implementing strategies and policies aligned with organizations goals and getting the things done from people and then with the management of individuals and departments. Shells HR activities are not dependent on a respective country level but they are categorized into three different levels. ORIENTATIONAT SHELL PAKISTAN LIMITED Internally selected candidates Employees who are internally selected are given no orientation as they have already been through it and are familiar with the norms, values and culture of the organization. The work introduction is made by the line manager and the employee gradually learns about new work. New Employees The new employees when join the company they are given a set of documents in which they can make themselves aware of the framework in which policies are set so that it makes an organization a good place to work. Skip initially is reluctant to hire Carl as he is a Matt, but begins to trust and eventually rely on him. Even the townspeople of Wattle Beach regard the boys with suspicion, believing all the Matt clan to be useless no-hopers. All Carl wants is a family and the security of knowing that he is loved. When, at sixteen, Carl stops receiving any social security benefits, Beryl forces him to leave school. He finds work with Skip and Joy Duncan who run a rusty run-down barge from Wattle Bay to the nearby island. When Carl first starts to work for them the business is losing money, largely because of competition from a rival barge company. Before long however, Carl, reveling in finally belonging to something, shows initiative and helps to bring trade to the struggling business. He even begins to find the courage to stand up to his uncaring, manipulative Aunt Beryl. But, just as Carl begins to experience happiness, family secrets come back to haunt him and again bring his world crashing down around him. Finally the truth is revealed and Carl is forced to confront many of his demons. Gradually he begins to let down his defences and allow others in, finally accepting himself as a loved and valued member of the community.
